Salaries in Southeast Asia Expected to Rise in 2025: Aon Survey

  • Budgeted salary increases in Singapore and Thailand projected to lag other countries in the region
  • Businesses likely to maintain or increase overall workforce numbers

SINGAPORE – Media OutReach Newswire – 12 November 2024 Aon plc (NYSE: AON), a leading global professional services firm, has announced the findings from its 2024 Salary Increase and Turnover Study for southeast Asia (SEA). The study, conducted from July to September 2024, analysed the salary adjustments and turnover rates of more than 950 companies across Indonesia, Malaysia, Philippines, Singapore, Thailand and Vietnam.

The survey found that across the entire region, the budgeted salary increases are expected to be higher in 2025 than 2024. Salary increases are projected at 6.7 percent for Vietnam, 6.3 percent for Indonesia, 5.8 percent for Philippines, 5.0 percent for Malaysia, 4.7 percent for Thailand and 4.4 percent for Singapore.

Salary increments will also vary across industries in SEA with technology and manufacturing budgeting for the highest salary increases at 5.8 percent. These are followed by retail; consulting, business and community services; and life sciences and medical devices all at 5.4 percent. With energy, financial services and transportation at the lower end at 4.9 percent, 4.8 percent and 4.1 percent, respectively.

When overlaid with geography, the technology industry is expected to have the highest increase in Vietnam (7.5 percent) and Thailand (5.2 percent), the manufacturing industry in Indonesia (6.9 percent) and Philippines (6.1 percent) and the consulting, business and community services sector in Malaysia (5.9 percent) and Singapore (5.7 percent).

Rahul Chawla, partner and head of Talent Solutions for southeast Asia at Aon, said, “According to Aon’s Global Risk Management Survey, failure to attract and retain talent now ranks as the fourth highest risk on the minds of organisations – two years ago this was not even among the top ten risks. Employers today are in an unenviable situation of balancing the rising cost of compensation with the distinct challenge of attracting and retaining top talent. The talent market is dynamic, providing agile firms the opportunity to be proactive in their talent strategies with the help of total reward levers. To be a first mover in this environment, firms need to use real-time data and predictive analytics to understand broader market trends including what roles are in demand, what skills are fetching premiums and where cost-saving opportunities exist.”

The study further revealed that 64 percent of companies report challenges in hiring or retaining employees, with one in three firms looking to increase headcount between five and 20 percent. Despite these challenges, organisations are maintaining or increasing overall workforce numbers slightly, by streamlining management layers and focusing on hiring individual contributors to strengthen their teams.

Attrition rate also varies across industries, with the consulting, business and community services industry having the highest rate at 23 percent, followed by life sciences and medical devices industry at 18.4 percent, energy at 18.0 percent, financial services at 17.8 percent, manufacturing at 16.5 percent, technology at 15.1 percent and the retail industry at 11.2 percent.

The consulting, business and community services industry also had a much higher involuntary turnover rate at 8.9 percent followed by manufacturing at 4.8 percent, financial services at 4.2 percent, technology at 4.0 percent, life sciences and medical devices industry at 3.4 percent and retail at 3.2 percent. This contrasts with 2023 where the retail industry had the highest involuntary turnover at 9.5 percent while the consulting, business and community services industry and financial services were the lowest at 1.7 percent and 0.6 percent, respectively.

Among all industries, the technology sector kept a steady involuntary turnover rate that remained unchanged at 4.0 percent from 2023 to 2024. Conversely, industries like retail have stabilised as consumer spending improved.

The most difficult positions to fill continue to be in information technology, engineering and sales, which is consistent with 2023. In response to cost constraints and a need for greater cost efficiency, companies are adjusting their compensation strategies. New hire premiums have dropped from previous levels between 5.6 to 13.3 percent and now range between 1.3 to 8.2 percent.

One in three firms view cybersecurity roles as crucial to their organisation, with a 160 percent year on year (YOY) increase in headcount for such roles. Artificial Intelligence/machine-learning and risk managers roles had a 100 percent and 70 percent YOY increase, respectively. These roles are also seeing double digit growth in total compensation compared to 2023.

In 2024, managerial levels are experiencing higher involuntary turnover due to reduced demand and economic restructuring. The technology sector, however, remains stable with a consistent involuntary turnover rate, indicating firms’ cautious approach and moderate confidence in future performance. Companies are opting for targeted salary increases as they navigate uncertain times.”

To reach China’s fast growing fashion consumer markets and avid fashion lovers, Redress partnered with Vogue China and Xiaohongshu (Little Red Book) on a two-episode video series as part of the Vogue China Fashion Fund 2024 Redress Mentorship Programme, in which Redress is empowering China’s leading fashion designers to accelerate circularity. Asia is home to the majority of the world’s clothing consumption and production, and its rapidly growing emerging markets and production bases contribute to substantial greenhouse gas (GHG) emissions.

As the largest exporter of textiles (worth US$148B, 43.6% in value) and apparel (US$182B, 31.7%) in the world[1], China faces substantial challenges with textile waste. The country produces more than 26 million tons of discarded clothing each year, which equates to approximately 70,000 tons per day.[2] Alarmingly, China’s annual disposal of garments is projected to rise to around 50 million tons by 2030.[3]

BANGKOK, THAILAND – Media OutReach Newswire – 12 November 2024 – DHL Global Forwarding (DHL), the freight specialist arm of DHL Group, said that road freight will continue to play an important and increased role in Southeast Asia, as companies look to build more resilient supply chains. In a new white paper titled “Highway to the Future: Navigating the Road Freight Opportunities in Southeast Asia”, DHL outlines the role of road freight as a single or in a multimodal solution, as businesses look to more agility and flexibility in transportation modes for their shipments.

“Over the last few years, we have seen strong export growth in Vietnam, Thailand, and Malaysia. Vietnam is Southeast Asia’s largest exporter currently, while Malaysia has strengthened its position as a semiconductor hub. Thailand has made great strides in automobility, particularly in the electric vehicles (EV) sector.

The new DHL International Multimodal Hub at Suvarnabhumi Airport Free Zone 3 will also see Thailand emerge as a regional trade hub. The simplified process will allow goods to be shipped through multiple transport modes, making the country even more attractive for companies looking to expand or move part of their production into Southeast Asia.

Countries such as Vietnam, Thailand, Malaysia, and Singapore are set to benefit, especially with their connectivity options, as trade can happen through either road, air, or ocean. These countries also have favorable trade agreements with major economies globally.

Digitalization and improved infrastructure to drive road freight forward

The growing importance of building a resilient supply chain has called for greater agility and transparency with real-time visibility and insights into shipment statuses and road conditions, amidst concerns about security, safety, and stability. Southeast Asia’s advanced cellular networks have enabled real-time monitoring of road freight via sensors and GPS units, providing customers with accurate predictions of cargo location and arrival times1.

While global companies are diversifying their supply chain, Chinese companies are also expanding their manufacturing base into the region. In 2023, China’s investment into Southeast Asia reached US$24 billion, according to a report by McKinsey. These investments highlight the region’s growing importance as a global manufacturing hub, especially with markets such as Cambodia, Laos, Thailand and Vietnam. These countries have announced or implemented improvements or expansions of transportation infrastructure that are vital for logistics. For example, in 2021, Laos opened a new railway linking Vientiane to Kunming in China. Thailand has also opened the new DHL International Multimodal Hub, making it easier for shipments to move in, out, and through Thailand across different transportation modes.

“These investments into making rail or road infrastructure better in Southeast Asia means that it is often cheaper and faster than air to ship from China into Southeast Asia. Road freight plays an important role in a multimodal solution. Moving goods through a combination of transport modes can result in faster Door-to-Door (DTD) lead time compared to ocean freight, with substantially lower cost than air freight,” said Bruno Selmoni, VP, Head of Road Freight and Multimodal Solutions, Southeast Asia, DHL Global Forwarding.

Government policies help to streamline cross-border freight

Government initiatives in the Southeast Asia region have provided opportunities to streamline shipments across borders. Countries within the region are also attempting to resolve border issues, collaborate on improving infrastructure, and streamline procedures.

Initiatives like ASEAN’s Customs Transit System, ACTS, aim to streamline the processes and reduce paperwork further. The Customs Administrations of all ten ASEAN Member States collectively endorsed the ASEAN Authorized Economic Operator Mutual Recognition Arrangement (AAMRA) in 2023. This agreement establishes a consistent and transparent trading environment within the member states. AAMRA aligns certification standards with the World Customs Organization (WCO) SAFE Framework, ensuring expedited cargo clearance and priority treatment for certified AEOs within ASEAN.

Other than regional agreements, countries in the region have also taken steps independently to facilitate the cross-border movement of goods. Cambodia and Vietnam, for example, have worked together to add lanes to one congested checkpoint.

Growing shift to sustainable road freight in Asia

In a report by International Data Corporation, it is said that 45% of Asian-based organizations will operationalize integrated sustainability in the supply chain by 2026. Freight transportation, including trucks, planes, ships, and trains, contributes approximately 8% of global greenhouse emissions.

A push towards a more sustainable road freight is needed but significant challenges lie ahead. The ASEAN Regional Strategy for Sustainable Land Transport highlighted three categories of green freight policies and measures:
  • Logistics optimization, such as reducing empty hauling, or implementing logistics centers and freight exchanges
  • Use of multimodal such as rail or waterways
  • Greening of trucks either by improving efficiency, low rolling-resistance tires, or alternative fuels
However, achieving this requires aligned efforts from shippers, vehicle manufacturers and government roadmaps.

“A sustainable road freight solution has its challenges but many opportunities, especially when it comes to greening of trucks. We are seeing more electric trucks made available, biofuels used in DHL’s fleet in Europe, and upcoming technology like hydrogen fuel being tested. Of course, any solutions will need a comprehensive partnership between the private and public sectors. Governments need to set the appropriate policies and infrastructure, automotive manufacturers need to give viable commercial options, and logistics players like us need to adopt these solutions,” explains Selmoni.

For instance, DHL Global Forwarding recently introduced a fleet of electric vehicles in Bangkok, Thailand that is set to eliminate 85,000 kilograms of CO2 emissions yearly. These initial vehicles will cover a monthly distance exceeding 28,000 kilometers in operation and deliver approximately 1,000 tons of shipments to our customers.

Yet at the same time, many of our customers recognize road freight as a key component of their multimodal strategy. Young people form teams, design their activities, and present their proposals to the Centre. Successful applicants receive up to HK$5,000 in funding for event preparation, music video production, original music creation, and performance opportunities. Funding covers various aspects, including interpersonal and resource support (member recruitment, instructor fees, equipment), materials and supplies, venue provision, and promotional support (market fees, stage setup, and publicity). The Centre aims to help young people pursue their dreams, spark creativity, and achieve seemingly impossible goals.

Celebrating Japanese & Korean Culture

The Centre actively promotes cultural inclusivity, particularly the fusion of Japanese culture and local original music, allowing young people to explore and create within a multicultural environment. The past “Interval Original Music Project” provided professional training and career guidance to musically inclined youth, featuring various music-themed events. The “Interval Summer Music Festival,” entirely organised by 10-24-year-olds, showcased six local independent bands, with youth handling all aspects of the event, attracting over 100 attendees. Underground idol culture remains niche in Hong Kong, with limited public understanding and insufficient income to cover high rehearsal and venue rental costs, resulting in limited performance opportunities. The Centre provided venue and funding, with youth trained in the Interval Project managing sound and lighting for a debut performance attracting over 120 attendees. The enthusiastic audience response provided valuable encouragement and marked a significant step in the performers’ journey. This event not only provided a platform for young people to showcase their talents but also offered invaluable practical experience, laying a solid foundation for future, larger-scale events. This initiative not only supports the development of underground idol culture but also demonstrates the Centre’s commitment to fostering youth cultural exchange and practical opportunities.

Free Cultural Workshops for Career Development

Hong Kong Playground Association Jockey Club Tsing Yi Integrated Service Centre for Children & Youth, has hosted a series of successful events, fostering creativity and cultural exchange among young people. Past events include a Cantonese songwriting workshop led by online singer DS and lyricist Fong Yuet, providing young people with songwriting techniques and career guidance to inspire their creative potential. Following the workshop, a doujin Cantonese music concert showcased the participants’ talents and facilitated musical exchange with external artists performing Japanese songs with Cantonese lyrics.
