Start-Ups in Singapore Pay Less Than Their U.S. Counterparts: Aon

  • The base salary at start-ups in Singapore is 12% lower than the U.S. across Managerial levels and 32% lower across Professional individual contributor roles.
  • Start-ups pay 6% more at the Professional individual contributor level in comparison to all companies in the General industry as well as the broader Tech industry within Singapore.

SINGAPORE – Media OutReach – 16 June 2021 – Aon plc (NYSE: AON), a leading global professional services firm providing a broad range of risk, retirement and health solutions, has released the results of Aon’s 2021 Private Market Compensation survey. The study, a first of its kind in Southeast Asia, focuses on critical compensation data to help organisations create a compelling compensation package that can differentiate an employer from the competition and aid in scalable hiring plans.

Base salary trends change at higher levels for Singapore start-ups

The study found that base salaries at Singapore start-ups pay more (6%) than those in the broader Technology (Tech) and General industries, across Professional individual contributor levels.

The playing field levels out at Managerial levels, with start-ups paying 5% less than companies within the General and broader Tech industries. Whilst base pay quantum is quite similar across the three categories of companies, variable pay (cash and equity) tends to take up a significant proportion of total compensation in larger organisations, as compared to start-ups.

Key differences in base pay of start-ups in Singapore and the U.S.

Start-ups in Singapore enjoy a large talent cost advantage compared to their U.S. counterparts. The study finds that the cost of comparable talent in Singapore is significantly lower at both the Professional individual contributor and Managerial levels. The base salary of start-ups in Singapore compared to the U.S. is, on an average, 12% lower across Managerial levels and 32% lower across Professional individual contributor levels.

However, while the base salaries are lower, Singapore start-ups are more aggressive with their target performance bonus (cash) plans than their U.S. counterparts.

At the Managerial level, target bonus for start-ups in Singapore is at 20% compared to 13% in the U.S. At the Professional individual contributor level, target bonuses were also reported to be higher in Singapore (15%) than in the U.S. (10%). The study also finds that start-ups in Singapore are more inclined toward cash-based incentives than their U.S. counterparts.

Ray Everett, CEO, Asia Pacific and the Middle East & Africa for Human Capital solutions, Aon, said:

“The rapidly evolving business environment is compelling entrepreneurs to look for low-cost geographies that support ease of business and fast track the development of their solutions. Substantial talent cost arbitrage coupled with availability of strong technical talent makes Singapore a preferred destination for start-up founders and investors.”

Equity trends among Singapore start-ups

U.S. start-ups have traditionally used equity for wealth creation for employees, across all levels. For example, the study finds that 100% of the U.S. start-ups surveyed extend equity to all Executive, Managerial and Professional individual contributor levels. Ninety percent of them also extend equity awards to Entry and Support level roles.

Contrastingly, 90% of start-ups in Singapore tend to have equity plans predominantly for roles that are at Managerial levels and above. Only 6% of start-ups in Singapore with less than USD 25 million invested capital have structured equity plans.

However, the study finds an increasing trend over the past two-three years wherein start-ups in Singapore are expanding the eligibility criteria for equity ownership to more levels within their organisations. New and smaller businesses are increasingly moving towards this model of equity compensation for broader levels with the aim to promote an ownership culture and attract the right kind of entrepreneurial talent, regardless of role level.

Clear differentiation between Tech and Non-Tech roles

There is a clear differentiation in equity guidelines between Tech and Non-Tech roles among both Singapore and U.S. start-ups.

Tech talent are provided with higher ownership percentages in both countries. In Tech roles, equity guidelines are close, with 0.076% for the U.S. and 0.055% for Singapore, at the Professional individual contributor level. For Non-Tech roles at the same level, there is a gap between U.S. (0.038%) and Singapore (0.017%) companies.

Ravi Nippani, Associate Partner, Asia Pacific and the Middle East & Africa for Human Capital solutions, Aon, said, “Singapore-based founders are increasingly using equity as a preferred vehicle of compensation, to attract, retain and reward key talent. In these uncertain times, this also helps conserve much needed cash reserves. The lower talent costs result in significant savings that can be deployed to product development in the initial stages of the start-up.”

About the Study

Aon’s 2021 Private Market Compensation survey was conducted in collaboration with SGInnovate and concluded in the first quarter of 2021. Start-ups of various sizes in Southeast Asia participated in the survey. The first of its kind in the region, the study supports companies operating in highly competitive markets for talent by providing valuable insights on rewards practices within the start-up space. The study covers information on key compensation elements – fixed pay, cash incentives and equity awards – across an extensive collection of jobs focused specifically on the private market sector.

CHANGZHOU, CHINA – Media OutReach – 16 June 2021 Infor, the industry cloud company, today announced that WELL Environmental Group (WELLE) has selected Infor as its digital transformation partner to help develop an ERP-based information management system leveraging Infor LN in an effort to reduce production and maintenance costs, boost profits and enhance competitiveness.

Getting a digital jump on the competition, with Infor’s help

In 2020, WELLE laid out a new company strategy, bringing together digital technology and industry development in a bid to achieve strong results in the digitalization of production and enterprise management. As WELLE entered a new phase of growth in 2020, it sought to get an economic and competitive edge by mounting an innovation-driven digital transformation with Infor as its strategic business partner. The company was confident Infor’s robust, purpose-built ERP solution would allow it to:

  • Digitally-connect the entire project lifecycle from marketing and sales, to design and procurement
  • Better manage costs, digitally manage the supply chain, and standardize project management processes from beginning to end
  • Reduce energy consumption, energy costs and carbon emissions

Why Infor?

There is a large number of enterprises engaged in the environmental protection industry in China. However, this market is relatively small and homogenized, and enterprises urgently need to reduce costs and increase efficiency through digital transformation to hone their competitive edge.

Enterprises such as WELE have long been seen as engineering companies by those outside the industry. However, WELLE is working to change its corporate positioning to become a comprehensive technology company that provides products and services. Through this process, WELLE is seeking to better connect its business operations and finances, while optimizing and standardizing its processes, thereby empowering its industry partners and strengthening its capabilities. It wants to leverage digital capacities to set itself apart from the competition, and to help its clients create more value.

WELLE selected Infor as its digital transformation partner due to the latter’s deep industry experience and a proven track record of successful deployments.

“Digitalization is the future of the environmental protection industry, and WELLE’s digital operations management system is currently deployed across more than 50 projects,” said Li Yao, Vice President of WELLE Environmental Technology Group Limited. “We are pleased to have chosen Infor as our partner in our digital journey. Infor not only fully understands the uniqueness of the environmental protection industry, their industry-specific solutions will also help us digitalize our processes and standardize management on a single system with agility and ease.”

Protecting the environment and our future with Infor

Given recent calls from Chinese leadership to ramp up energy conservation and environmental protection efforts, enterprises that specialize in this field such as WELLE are faced with both enormous challenges and opportunities moving forward. With this strategic partnership with Infor, WELLE is looking to promote digital, intelligent solutions spanning ERP, HR, finance, marketing, project management and more, to accelerate the development of a data management system and unify management. This will help WELLE reduce overheads while increasing efficiency, and revolutionize management through digital means with the creation of a digital management platorm, and ultimately enhance value for customers.

“The successful partnership between Infor and WELLE is a reflection of Infor’s deep commitment to vertical markets and environmental responsibility,” said Becky Xie, Infor Vice President and Managing Director for Greater China and Korea. “With China’s carbon-neutral and peak-carbon goals set, the low carbon and environmental protection industries will be playing an imperative role in the country’s green transformation. We are delighted to work with WELLE, a leader in the environmental protection industry, to build an ERP-based enterprise information management system to enhance their competitiveness, while helping China and the world move toward a greener future through technological innovation and Infor’s industry-specific solutions finely-tuned in the cloud.”

According to the “2020 Asia-Pacific Independent Learning White Paper” published by the online self-learning startup Snapask, COVID-19 has changed the way we learn in many countries. The number of Snapask users has increased exponentially in Asia-Pacific (APAC), especially in Korea (275%) and Japan (173%). According to the “2021 White Paper” published by Taiwan’s biggest online education platform Hahow, in 2020, its number of users increased by 60%, its revenue doubled to reach 270 million NTD, and traffic to its online platforms grew by 150%.

Taiwanese online learning startups Hahow, VoiceTube and Snapask flourish during Pandemic

In mid-May, the number of COVID cases spiked in Taiwan. Concurrently, traffic for Hahow’s enterprise-level courses “Hahow for Business” grew by 200%, while the average time spent on these courses more than doubled. The online English-learning platform VoiceTube reported that the number of web version users grew 75% month-over-month, while the number of new registrations on Snapask grew 35% month-over-month. All this goes to show that education has moved online after schools closed. Students are eagerly looking for learning resources on the internet to educate and improve themselves.

Hahow, VoiceTube, and Snapask are three online learning platforms that are participating in “EduStartup 20+”, a startup accelerator program cocreated by Taiwan’s National Development Council and CommonWealth Parenting, the most influential education brand in the Chinese-speaking world. All three companies are pursuing a proactive market strategy that will expand their presence in the APAC region. For example, Hahow is targeting Chinese-speaking users in Singapore, Hong Kong, and Malaysia. By developing suitable intellectual property for lecturers, Hahow seeks to optimize its user experience by promoting content overseas and attracting international traffic. By providing educational content for free in smaller packages, VoiceTube has so far been able to secure 300,000 new user registrations in Japan. Beginning this month, VoiceTube will offer paid content in Japan featuring advanced educational functions and courses. As for Snapask, it is mainly focusing on markets in Japan, Korea, Singapore, and Malaysia. It will introduce online video courses based on the local curriculums and provide afterschool learning programs for middle-schoolers.

The National Development Council has devoted a lot of effort to helping Taiwanese startups compete on the world stage. Besides introducing Taiwan’s national startup brand “Startup Island Taiwan” and the “Asia Silicon Valley Development Plan”, the current plan to “Accelerate Taiwan’s Education Startups on the World Stage” has provided resources for companies qualified for the “EduStartup 20+” program for two consecutive years. In the future, the National Development Council will continue to help these companies connect with the global market, establish a presence overseas, and broaden the international influence of Taiwan’s startup brands.
